Abstract

This paper investigated how job satisfaction mediates the relationship between core self-evaluations (CSE) and organizational commitment in the case of middle-level employees of non-governmental organizations (NGOs) in Quetta, Pakistan. A cross-sectional study with a quantitative design was adopted. Structured questionnaires were used to collect data in the form of a census sample of 314 middle-level employees. The CSE Scale was used to determine core self-evaluations (Judge et al., 2003) and the Minnesota Satisfaction Questionnaire (MSQ; Weiss et al., 1967) was used to determine job satisfaction and the Organizational Commitment Questionnaire (OCQ; Allen and Meyer, 1991) was used to determine organizational commitment. Pearson correlations, hierarchical multiple regression analyses and descriptive statistics were used. The Sobel test was used to conduct mediation analysis. Findings indicated that there were positive relationships that were significant between CSE, job satisfaction, and organizational commitment. The CSE-organizational commitment relationship was mediated by job satisfaction (indirect effect = 0.276, SE = 0.038, Z = 7.26, p = 0.001). These results highlighted the importance of the development of positive self-assessments to improve employee satisfaction and commitment in the NGO sector in Quetta.
